住院医师规范化培训中外科带教师资胜任力模型构建的探索 被引量:8

摘要 目的通过专家咨询法构建住院医师规范化培训(住培)外科带教师资胜任力模型,为师资的选拔与评价提供重要参考依据。方法选取C医院共9个临床科室不同年龄、职称、工作年限的20名专家为咨询对象,采用Delphi专家咨询法进行两轮咨询,确定外科带教师资胜任力指标的名称及权重。结果专家对各项指标的权威系数最高为1,最低为0.73,对4个一级指标评价的变异系数CV值在0.06~0.12之间,分别为0.06、0.11、0.09、0.12,构建了C医院住培外科带教师资胜任力评价体系,所构建的模型包括专业知识与技能、人文素养与道德情操、沟通与管理能力、教学意愿与教学能力4个一级指标,10个二级指标及40个三级指标。结论专家参与研究的积极性、权威程度及专家意见的集中程度均较高。由于外科带教师资兼具多重角色,胜任力指标体系应以专业知识与技能为基础,并综合考量人文素养与道德情操、沟通与管理能力、教学意愿与教学能力3个方面。 Objective This study aims to build a competency evaluation model for teaching faculty of the standardized residency training in the surgical department,and provide valuable reference for the teaching faculty selection and evaluation in the standardized residency training.Methods A total of 20 clinical experts of different ages and titles from 9 surgical department in C hospital were selected for consultation.Two rounds of expert consultation were conducted with Delphi method to determine the index and weight for teaching faculty evaluation in the surgical department of the standardized residency training.Results Each expert has authoritative coefficients for each index,the highest of which is 1,and the lowest is 0.73.The coefficient of CV variation for the four first-level indicators is between 0.06 and 0.12,which are 0.06,0.11,0.09,and 0.12,respectively.This competency evaluation system includes 4 first-level ildicators of the professional knowledge and skills,humanistic literacy and moral sentiment,communication and management ability and teaching willingness and abilities,10 second-level indicators,and 40 third-level indicators.Conclusion The enthusiasm,authority level and concentration of expert oPinions of experts participating in the research are relatively high.Due to the multiple roles played by clinical teaching faculty,this competency evaluation system should be based on professional knowledge and skills.Human literacy and moral sentiment,collunication and management skills,teaching willingness and abilities should be comprehensively considered.
