员工工作动机和工作投入与心理幸福感的关系 被引量:11

摘要 目的:以工作动机为切入点,探索员工工作投入和心理幸福感的关系。方法:选取来自北京、天津、济南和河北等地进行脑力劳动的员工188人,使用工作动机量表(MAWS)、工作投入量表(WES)和心理幸福感量表(PWBS)进行调查。运用潜在剖面分析方法分析员工的不同工作动机组合类型;运用回归分析方法检验工作动机类型、工作投入和心理幸福感之间的关系。结果:潜在剖面分析将员工分为内在抑制型(7%)、中等偏高型(32.5%)、中等偏低型(23.9%)、内在偏高型(18.2%)、高度激发型(18.4%)5种类型。内在抑制型员工的工作投入与心理幸福感负向关联(β=-0.35,P<0.01),内在偏高型和高度激发型员工的工作投入与心理幸福感正向关联(β=0.29、0.55,均P<0.05),中等偏高型和中等偏低型员工的工作投入与心理幸福感无统计学意义关联(β=0.17、0.13,均P>0.05)。结论:不同工作动机剖面类型员工的工作投入和心理幸福感之间的关系不同。 Objective:To explore the relationship between employee’s work engagement and psychological well-being by considering the role of work motivation.Methods:Totally 188 employees from Beijing,Tianjin,Jinan and Hebei Province were assessed with the Motivation at Work Scale(MAWS),Work Engagement Scale(WES),and Psychological Well-Being Scale(PWBS).Latent profile analysis was used to identify different work motivation profiles,and regression analysis method was used to analysis work motivation’s moderating effect between work engagement and psychological well-being.Results:Five different work motivation profiles wasfound,including intrinsic motivation minor(7%),high midrange motivations(32.5%),low midrange motivations(23.9%),intrinsic motivation dominant(18.2%)and dominant motivations(18.4%).Work engagement wasnegatively associated with psychological well-being in intrinsic motivation minor type(β=-0.35,P<0.01).Work engagement waspositively associated with psychological well-being in intrinsic motivation dominant type and dominant motivations type(β=0.29,0.55,Ps<0.05).Work engagement and psychological well-being was not significant in high midrange motivations type and low midrange motivations type(β=0.17,0.13,Ps>0.05).Conclusion:It suggests that different latent profiles could moderate the relationship between work engagement and psychological well-being.
