学习导向、技术导向与人力资源管理系统——基于组织均衡的视角 被引量:9

Influences of Learning Orientation and Technology Orientation on HRMS:Based on Organizational Equilibrium Theory

摘要 结合战略导向理论和组织均衡理论,构建学习导向与技术导向对双元型人力资源管理系统的影响关系模型。基于长三角地区240家制造企业问卷数据的实证分析表明,学习导向和技术导向对控制型HRMS均具有显著的正向影响,学习导向和技术导向对承诺型HRMS也均具有显著的正向影响。进一步研究发现,学习导向和技术导向的匹配均衡对控制型HRMS与承诺型HRMS的匹配均衡具有显著的正向影响,学习导向和技术导向的联合均衡对控制型HRMS与承诺型HRMS的联合均衡也具有显著的正向影响。研究结果明晰了战略导向对HRMS的影响机理,对处于创新发展中的企业战略管理与人力资源管理具有启示意义。 Based on strategic orientation theory and organizational equilibrium theory,this paper constructs a relationship model between strategic orientation and ambidextrous human resource management system(HRMS).Based on the empirical analysis of 240 manufacturing enterprises in China's Yangtze River Delta region,this paper shows that the learning orientation and technology orientation have significant positive effects on the control-oriented HRMS,and the learning orientation and technology orientation have significant positive effects on the commitment-oriented HRMS.Further,this paper finds that the matching equilibrium between learning orientation and technology oriented have significant positive effects on the matching equilibrium between the control-oriented HRMS and the commitment-oriented HRMS,and the joint equilibrium of learning orientation and technology orientation also has a significant positive effect on the joint equilibrium of the control-oriented HRMS and the commitment-oriented HRMS.The results of the study clarify the influence mechanism of strategic orientation on HRMS,and have implications for enterprise strategic management and human resource management in the process of transformation and development.
