主管支持与网络怠工——心理安全和尽责性的作用 被引量:8

Perceived Supervisor Support and Cyber Go-slow: The Role of the Psychological Safety and Conscientiousness

摘要 人类社会进入信息时代,组织和员工在工作中越来越多地采用新技术和网络,于是互联网以及工作场所的科技进步也为个人的偏差行为创造了新的机会。在工作场所利用互联网进行与工作不相关的活动是一种普遍的反生产行为,但现有研究尚未对这一问题给予足够的重视,对于领导在抑制网络怠工中的作用关注更少。本研究依据资源保存理论,构建一个有调节的中介模型,以心理安全为中介变量,以尽责性为调节变量,探讨主管支持对网络怠工的作用机理。以来自5家企业的204份跨期数据为样本,采用多元回归方法检验研究假设。研究结果表明,主管支持对网络怠工有显著负向影响,心理安全在主管支持与网络怠工之间起中介作用,尽责性在主管支持与网络怠工之间起调节作用。本研究的发现有利于了解主管支持影响网络怠工的内在机制和边界条件,能够为管理者有效干预员工的网络怠工行为提供决策依据。 The human society has entered the information age. The organizations and employees more and more often resort to new technologies and networks in business, which creates new possibilities for the individuals’ deviant behaviors. It is a popular counter-productive work behavior to conduct work-independent activities with the internet in the workplace. The present researches have seldom paid attention to this phenomenon and even less to the role of the supervisor in restraining the cyber go-slow. In terms of the conservation of resource theory, the paper constructs a mediation model with the psychological safety as a mediating variable and the conscientiousness as a moderating variable to discusses the function mechanism of the perceived supervisor support in influencing the cyber go-slow, and adopts the multiple regression method to test the research hypotheses with the 204 intertemporal data from 5 companies as samples. The study shows the perceived supervisor support exerts a significant negative impact on the cyber go-slow, the psychological safety functions as a mediator between the perceived supervisor support and the cyber go-slow, and the conscientiousness functions as a moderator between the perceived supervisor support and the cyber go-slow. The findings of this study help to understand the internal mechanism and the boundary conditions of the perceived supervisor support influencing the cyber go-slow and provide , which provides decision basis for the administrators to effectively intervene the cyber go-slow.
