摘要
基层卫生人才匮乏一直是制约基本医疗卫生服务发展的瓶颈,而吸引更多医学毕业生到基层就业是完善基层卫生人才队伍的重要措施。对福建省已入职乡镇卫生院的临床医学毕业生的调查表明,现阶段他们仍偏好经济因素激励,工作满意度总体偏低,职业价值观未得到满足,缺乏可预期的职业发展路径。因此,建议在进一步提高基层医生的实际收入和福利水平的基础上,通过提供覆盖线上线下的适宜继续教育、推广人工智能等新兴技术为基层医生减负赋能,同时健全毕业生基层成长跟踪机制、探索灵活的医联体内部用人机制、支持基层医生建立个人品牌或适时开办全科诊所,拓宽其职业发展空间。
The shortage of primary health care human resources has been the bottle neck of the development of essential health services,thus attracting more medical graduates to the primary medical employment is an important settlement.A survey of newly employed clinical medicine graduates in township hospitals in Fujian shows that economic incentive is still the most important factor and their current job satisfaction is generally low.Their career values are not considered met and there is lack of foreseeable career development.Therefore,it is necessary to increase the employees'income and welfare,and support the graduates by providing online and offline continuing education as well as promoting the new technologies such as artificial intelligence.Government should develop a mechanism for tracking the growth of graduates,and provide them with extensitive space of career development through exploring the flexible internal personnel system of medical associations and supporting general practitioners to build personal brands or operate general practice.
