护理工作环境与护士离职倾向之间的关系 被引量:4

摘要 目的了解北京市某三级甲等医院护理工作环境、护士离职倾向现状,并分析两者间的关系。方法采用一般资料问卷、护理工作环境量表(PES)和离职倾向问卷对657名护士进行调查。结果护理工作环境总均分为(2.97±0.57)分,各维度得分由高到低依次是"高质量护理服务的基础""医护合作""护理管理者的能力及其领导方式""充足的人力和物力""护士参与医院事务";离职倾向总均分为(2.72±1.00)分,有30.4%的护士的离职倾向水平较高(>3分)。分层回归分析结果显示,控制一般资料后,护理工作环境对离职倾向的独立解释量达到18.5%。结论三级医院护士认可所处工作环境,近1/3护士有离职倾向,两者呈负相关。护理管理者应采取针对性的管理措施,稳定护理队伍。 Objective To investigate the nursing work environment and turnover intention of a grade three general hospital in Beijing and analyze the relations between them. Methods A total of 657 nurses were selected and investigated by Practice Environment Scale (PES) and Turnover Intention Scale. Results The score of nursing work environment was 2.97±0.57,the scores of five dimensions of PES were ranked as follows:high quality of nursing service,cooperation between doctors and nurses,nursing managers′ ability and leadership,adequate human and material resources,nurses participate in hospital affairs.The score of turnover intension was 2.72±1.00.The stratified regression analysis showed that the nursing work environment can explain 18.5% variance of the turnover intention. Conclusion Nursing managers should fully recognize the current situation of nursing work environment and take specific measures to reduce the overall turnover rate.
