摘要
消极领导行为是导致员工沉默的重要因素。本文从组织奖惩视角,探讨了领导非权变惩罚对员工沉默行为的影响、领导奖励忽视的调节作用以及该调节作用的性别差异。实证结果表明:领导非权变惩罚对员工沉默行为具有显著的正向预测作用,并且员工的组织公平感知在其中起到部分中介作用。领导奖励忽视对其非权变惩罚与员工沉默行为之间的关系存在显著的调节效应,当奖励忽视程度高时,非权变惩罚对沉默行为的影响更强。与男性员工相比,女性员工遭受的奖励忽视对非权变惩罚与沉默行为关系的调节效应相对较弱。
Negative leadership behavior leads to employees’silence.In the framework of organization reward and punishment,this paper explores not only the effect of this leadership behavior on employees’silence,but also the effect of reward neglect on employees with gender differences.The findings show that the non-contingent punishment by leadership is positively related to,thus an index to tell,employees’silence,and to the perception of organizational fairness on employees’side.Reward neglect on leaders’side significantly affects the relationship between non-contingent punishment and employees’silence.The effect of non-contingent punishment on employees’silence will be reinforced when the reward neglect is intense.Reward neglect affects female employees relatively less than their male counterparts in terms of the relationship between non-contingent punishment and employees’silence.This paper ends with a discussion of the findings and their implications for future practices.
