摘要
目的深入了解护理部主任在工作中存在的艰辛体验。方法对山西省9名护理部主任进行半结构式深度访谈,采用开放性编码、选择性编码和理论性编码对访谈内容进行分析,探讨其艰辛体验产生的原因及过程。结果编码分析得出艰辛体验的原因模型11个类属,包括个人(生命历程、性格因素、管理者的女性因素)、医院(上级的阻力、平行科室的沟通协调、医疗行业内的"弱势群体"、护理部主任的职权、管理的复杂性)、社会(护理职业形象的呈现、外界对护理行业的看法、护理部主任的社会地位)3大层面。结论护理部主任艰辛体验的原因模型框架可以为具有相似经历的护理管理者提供借鉴、支持与关怀。
Objective To understand the hardship experience of heads of the nursing department during their work. Methods Glaser's traditional grounded theory was used. Semi-structured in-depth interviews with 9 nursing directors in Shanxi province were conducted. Results Eleven categories were emerged from the data. A theoretical framework was built up according to these categories including personal factors(life course ,character factor,manager as a female), hospital factors (leaders' resistance, communication and coordination among equal departments, vulnera- ble groups in medical profession,authority of heads of the nursing department,complexity of management),and so- cial factors (nursing image,thoughts other professional groups hold,social position of heads of the nursing depart- ment). Conclusion The theoretical framework of head's hardship experience of heads of the nursing department can provide reference,support and care for the nursing managers with similar experience.
