摘要
运用社会认知和社会分类理论,探讨了感知团队异质性对员工创造力的影响,构建了信息交换作为中介变量的理论模型,并提出了挑战性一阻断性压力在感知团队异质性与信息交换之间的调节作用。对中国东北地区317名企业员工的数据分析结果表明:感知团队异质性对员工创造力有显著正向影响;信息交换在感知团队异质性与员工创造力之间起中介作用;挑战性压力正向调节感知团队异质性对信息交换的影响;阻断性压力负向调节感知团队异质性对信息交换的影响。
Drawing upon the theories of social cognition and social categorization, the relationship between perceived team heterogeneity and employee creativity was examined, and the mediating role of information exchange was analyzed. The way how the challenge-hindrance stress influenced the relationship between perceived team heterogeneity and information exchange was then proposed. Empirical data(N=317)were collected from employees in Northeast China. Results indicated that perceived team heterogeneity is positively related to employee creativity, and this relationship is mediated by information exchange. In addition, challenge stress positively moderated the effect of perceived team heterogeneity on information exchange, and hindrance stress negatively moderated the effect of perceived team heterogeneity on information exchange.
