摘要
综合运用社会交换、资源保存等理论,探讨挑战性与抑制性两种压力源与工作投入、反生产力行为之间的关系,进而分析交易型领导与变革型领导对上述关系的调节作用。研究发现:挑战性压力与抑制性压力对反生产力行为均具有显著正向影响;交易型领导会显著增强挑战性压力对工作投入的正向影响,削弱抑制性压力对工作投入的负向影响;变革型领导会显著强化挑战性压力对工作投入的正向影响,削弱挑战性压力对反生产力行为的正向影响。
Based on Social Exchange Theory and Resource Conservation Theory,this paper explores the relationships of challenge-hindrance stressors to work engagement and counterproductive work behaviors( CWB),and analyzes the moderating effects of transactional leadership and transformational leadership. The results show that: challenge stressor and hindrance stressor respectively has positive relationship with CWB; transactional leadership significantly enhances the positive relationship between challenge stressor and work engagement,weakenes the negative relationship between hindrance stressor and work engagement; transformational leadership significantly enhances the positive relationship between challenge stressor and work engagement,and weakenes the positive relationship between challenge stressor and CWB.
