中学教师工作满意度影响因素的实证研究——基于PISA2015教师调查数据的分析 被引量:35

An Empirical Study on the Influencing Factors of Teachers' Job Satisfaction in Secondary Schools: Evidences from PISA 2015 Survey

摘要 提高教师工作满意度是维系教师队伍稳定性的必要条件,也是增强教师职业吸引力和保障教育教学质量的重要支撑。基于国际学生评估项目(PISA)2015年教师调查数据,本文利用夏普里值分解方法,实证考察了我国北京、上海、广东和江苏四省市中学教师对教学职业与工作环境的满意度及其影响因素。研究发现,我国四省市中学教师工作满意度总体上低于国际平均水平,而且教师对教学职业满意度低于对工作环境满意度。教师工作满意度有明显的城乡差异和校际差异,乡村教师对工作环境满意度明显低于城市教师,民办学校教师对工作环境满意度比公办学校教师显著更低。夏普里值分解结果表明学校物质资源短缺是影响中学教师工作满意度最主要的因素,教师专业协作对教师工作满意度有极其显著的正向影响。因此,提高教师工作满意度的关键是提升教师经济社会地位,加大学校物质资源倾斜投入,深入推进乡村教师支持计划,满足教师高层次的专业发展需求,促进教师跨学科、跨领域的专业协作。 Improving teachers'job satisfaction is an important pathway to maintain the stability of teachers'team, but also to enhance the attractiveness of teacher occupation and ensure the quality of education. Based on the teacher sur- vey data from Programme for International Student Assessment (PISA) , this paper empirically examines the influen- cing factors of teachers' job satisfaction by using Shapley value decomposition. The results show that teachers' job satisfaction in China' s four provinces is lower than OECD average, and teachers' satisfaction in teaching profession is lower than satisfaction in job environment. Teachers' satisfaction with the current job environment in village and pri- vate schools were significantly lower than that of in city and public schools. Shapley value decomposition results show that the most significant factor of teachers' job satisfaction is the shortage of school material resources. Meanwhile, teachers' professional collaboration has a significant positive effect on teachers' job satisfaction. Therefore, the key to improve teachers' job satisfaction is to enhance teachers' social and economic status, increase material resources for disadvantaged schools, promote rural teacher support program, meet the teachers' high-level professional development needs, and promote teachers'interdisciplinary and interdisciplinary professional collaboration.
