批判性反思视角下前摄型人格对员工创新的影响 被引量:5

摘要 员工创新是企业创建核心竞争力的关键,如何利用员工前摄型人格以及批判性反思提升员工自身创新的管理路径有望成为持续增强企业创新实力的新途径。本研究首次将批判性反思作为一种认知思维能力运用到组织管理研究中,以34家企业的351名员工为对象,基于前摄性理论和社会认知理论将主管对创新的支持纳入研究框架中,构建了一个被调节的中介模型验证前摄型人格与员工创新行为的关系。研究结果发现:(1)前摄型人格正向影响员工创新行为;(2)批判性反思完全中介前摄型人格对员工创新行为的影响;(3)主管对创新的支持在批判性反思与员工创新行为的关系中起调节作用;(4)批判性反思的中介作用受到了主管对创新支持的调节,主管对创新支持程度越高,前摄型人格通过批判性反思对员工创新行为的间接作用越强。研究对提升企业员工创新行为、树立批判性反思意识和促进前摄型人格实现机制具有重要的实践意义。 Employees' innovation has been considered as a critical factor of organizational continuous breakthrough, how to improve employee's creativity is one of the important problems in theory and practice circles. To examine how proactive personality may relate to employees' innovation behavior, this paper constructs a moderated mediation model based on proactivity theory and social cognition theory. Data were collected from 351 members within 34 enterprises. The results show that: (1) proactive personality is positively related to employee innovation; and (2) proactive personality is positively related to critical thinking; (3) critical thinking fully mediates the relationship between proactive personality and employee innovation behavior; (4) supervisor support for creativity moderates the relationship between critical thinking and employee imlovation behavior, that is, the higher the supervisor support for creativity shows that the mediated relationship is stronger. The research indicates that the model of a moderated mediation not only enriches and extends the scope of related management, but also provides a beneficial enlightenment to the employee's innovation management practices.
