护士工作绩效与绩效薪酬满意度的相关调查分析 被引量:15

摘要 目的:调查护士绩效薪酬满意度和工作绩效现状,实证探讨二者相关性,提出相关建议,完善绩效薪酬管理,提高护士工作绩效。方法:采用便利抽样法,选取某三级甲等医院300名护士;采用护士一般情况调查表、绩效薪酬满意度量表、工作绩效量表进行问卷调查。结果:护士绩效薪酬满意度处于中等水平,得分为(3.12±1.02)分,尚有一定提升空间;工作绩效得分为(3.41±0.28)分,属于中等水平;女性绩效薪酬满意度高于男性;年龄越大、学历越高、工作年限越长、职称越高、有正式编制的护士绩效薪酬满意度也越高;儿科护士的绩效薪酬满意度高于医院其他科室。护理人员绩效薪酬满意度与任务绩效存在正相关;绩效薪酬水平满意度和结构满意度与情境绩效存在正相关关系;护理人员绩效薪酬体系满意度与反生产绩效存在负相关关系,有统计学意义(P<0.05)。结论:管理者应完善绩效薪酬管理制度,加强绩效薪酬与工作的关联强度,提高护士绩效薪酬满意度水平和工作积极性。 ObjectiveTo investigate satisfaction degrees with performance salary and current work performances of nurses, discuss their correlations with empirical data, provide corresponding advices, improve performance salary management and promote work performance of nurses. Methods : Convenience sampling was employed to select 300 nurses in a Class A, Grade III hospital. These nurses were investigated with questionnaires, including General Condition Questionnaire, Performance Salary Satisfaction Scale and Work Performance Scale. Results: Satisfaction degree with performance salary was at moderate level with a score of (3.12 ± 1.02 ),which could be promoted; Work performance score was at moderate level with a score of (3. 41 ± 0. 28 ); Satisfaction degrees with performance salary of female nurses were higher than those of male nurses. Nurses of older ages, higher education levels, longer work experiences ,higher titles and staffing status had higher satisfaction degrees with performance salary. Pediatric nurses had higher satisfaction degrees with performance salary than nurses of other departments. Satisfaction degree with performance salary of nurses was positively correlated with task performance; satisfac-tion degrees with performance salary and with salary structure were positively correlated with contextual performance; satisfaction degree with performance salary system of nurses was negatively correlated with counter - productive performance, the correlations had statistical significances (P 〈 0. 05 ). Conclusion :Administrators should improve performance salary management system, and reinforce correlations between performance salary and work, so as to pro-mote satisfaction degree with performance salary of nurses and their work enthusiasm.
