年龄歧视对临退休员工工作退缩行为的影响——工作疏离感和临退休焦虑的作用 被引量:16

摘要 本文在文献回顾的基础上,通过问卷调查314名企业临退休员工,检验了年龄歧视、工作疏离感和临退休焦虑对临退休员工工作退缩行为的作用机理。研究结果表明:年龄歧视对临退休员工的工作退缩行为有显著的正向作用;工作疏离感和临退休焦虑在此影响过程中起着中介和调节作用,即年龄歧视会诱发临退休员工的工作疏离感,进而产生工作退缩行为,高临退休焦虑的个体,年龄歧视对其工作疏离感的影响更强。
