摘要
科学技术资本化和金融资本产业化的进程,以及科技金融人才的人才资本稀缺性和多元化需求,为科技金融人才流动提供了外在引力和内在动力。基于多层次范式和人才理论,从人才资本产权实现视角,阐释并实证了组织激励影响科技金融人才流动意愿的跨层次机制。结果表明,正式激励和非正式激励对科技金融人才的流动意愿均有跨层次反向影响;对科技金融人才的人才资本产权实现均有跨层次正向影响,并通过人才资本产权实现间接影响流动意愿;人才资本产权实现分别在正式激励与流动意愿和非正式激励与流动意愿之间具有部分中介作用。
The process of the sci tech capitalization and the finance capital industrialization and the rare of the talent capital and multiple demand of the sci tech finance talent provide outer attraction and inner driving force for sci tech finance talent flow. Based on the multilevel paradigm and talent theory, from perspective of talent capital property realization, explains and tests the cross-level mechanism of organization incentives influencing the sci tec finance talent flow intention. The results show that, to the sci tech finance talent, formal and informal incentives separately have cross-level opposite effect on the individual flow intention and the cross-level positive effect on talent capital property realization, and have an indirect effect on the individual flow intention through the individual's talent capital property realization. The talent capital property realization has a partial mediation effect between formal incentives and flow intention and between informal incentives and flow intention separately.
