摘要
在创造力研究中,以往的研究更多关注如何激发员工产生"新奇"想法,而忽视了想法对组织的"有用"性。而愿景型领导能够促使员工为组织创造价值,提升员工"新奇"想法的有用性。文章通过对江苏省两家大型民营企业集团中的532名员工及其89名主管的配对数据,探讨了愿景型领导对员工创造力的中介影响机制和价值观一致性的调节作用。研究结果表明:学习导向在愿景型领导和员工创造力之间起部分中介作用;价值观一致性增进了愿景型领导对学习导向的正向作用,进而对员工的创造力有积极影响。通过构建中介调节模型,揭示了愿景型领导对创造力影响的中介机制及其重要的情境因素,对提升员工创造力有重要的理论价值和现实意义。
The previous studies of creativity has paid more attention to how to inspire employees to generate“novel”ideas, however,they ignored whether the ideas were useful for organizations. Visionary leadership can promote employees to create value for organizations and enhance the“usefulness”of employees’“novel”ideas. Based on the matching data of 532 employees and 89 supervisors from two large private enterprises in Jiangsu province,the paper explores the moderating effect of visionary leadership on the mediating influence mechanism of employee creativity and value congruence. The results show that learning orientation plays a partial mediating role in the relationship between visionary leadership and employee creativity. Value congruence improves the positive effect of visionary leadership on learning orientation,and then has a positive effect on employee creativity. The paper,by constructing a mediated moderation model,reveals the mediating mechanism and important contextual factors of visionary leadership on employee creativity. The study has important theoretical value and practical significance to enhance employee creativity.
