摘要
结合五星级酒店一线员工的现状,从员工对酒店文化的认同、员工在酒店工作的意义、员工与同事的关系、员工在团队中扮演的角色、员工利益与酒店利益的协调等5个方面设计了员工边缘化的检测量表。在此基础上,着重探索了人口统计学变量对酒店员工边缘化影响的差异。研究表明,酒店员工的边缘化情况在性别、学历、婚姻状况上存在显著差异;男员工、低学历、未婚的员工往往容易被边缘化;而在工作年限上,酒店员工的边缘化情形则呈"U"字形状,这将为酒店从人口学特征角度出发来防范员工边缘化、维持员工队伍的稳定起到积极的指导作用。
Based on the situation of five-star hotel's frontline employees, the article designs a measurement table of marginalization of employees from five aspects: the self-identification of hotel culture, the significance of hotel work, the relationship among colleagues, the employees' role in the team and the coordination of interests between employees and hotel. Based on the above, it especially probes into the discrepancy in the effects of demographic variables on the marginalization of hotel' s employees. The results are as follows: as far as the marginalization of employees is concerned, there exist great differences in gender, education and marital status; males, employees with low level of education and unmarrieds usually tend to be marginalized; and the situation of marginalization has the shape of "U" in terms of employees' working years, which will play a positive role in guiding the hotel to prevent the marginalization of employees and maintain the stability of staff from the perspective of demographic characteristics.
