摘要
近年来关于劳务派遣员工问题的研究已成为组织行为学的研究热点。基于文献研究和实际调研,本研究构建了包含组织政治知觉、心理安全和员工沉默的理论模型。通过对249名劳务派遣员工的问卷调查,结果表明:组织政治知觉包括一般政治行为知觉和薪酬与晋升知觉;一般政治行为知觉、薪酬与晋升知觉与默许沉默显著正相关,心理安全起部分中介作用;一般政治行为知觉与防御沉默、漠视沉默显著正相关,心理安全起部分中介作用;薪酬与晋升知觉与防御沉默、漠视沉默没有显著关系。最后基于组织制度、建言氛围与激励政策等层面,提出减少劳务派遣员工沉默的建议。
In recent years, research on the problems of dispatching workers has become a hot spot in organizational behavior. Based on the review of literature and practical survey, this study constructs a theoretical model which contains perception of organiza- tional politics, psychological safety and employee silence. Through the analysis of 249 dispatching workers, the results show that perception of organizational politics include perception of general political behavior, pay and promotion percep- tion; psychological safety partially mediates among perception of general political behavior, pay and promotion perception, and employee silence; perception of general political behavior, defensive silence and disregard silence are significantly pos- itive related, in which psychological safety partially mediates; there was no significant relationship among pay and promo- tion perception, defensive silence and disregard silence. At last, the study puts forward some recommendations about orga- nizational system, expostulation climate and incentive policy to reduce the dispatching worker silence.
