摘要
通过从个体与组织的一致性、情感/评价、组织参与、环境这四个维度对四川师范大学校学生会全体学生干部组织认同状况的实地调查,结果显示:学生会组织及学生会干部事实上均表现出功利主义价值取向;学生会干部有较高的自我评价和较低的组织评价,将对组织的认同异化为对"学生会干部社会身份"的认同;学生会干部的组织参与呈个人需求导向,组织忠诚度较低;学生会组织的边界和制度环境都较模糊,成员的组织行为较为盲目。原因在于:学生会干部的组织认同机制以交换性组织认同为主,并发生了衍变异化。要解决学生会组织认同的异化问题,需要强化学生会干部的价值性组织认同,并进行相应的制度改革。
This study conducts a field survey about organizational identification(OI)status ofcadres of the Student Union(SU)in Sichuan Normal University from four dimensions including the consistency of the individual and the organization,emotion/evaluation,participating organizations,and environment.The results show that the SU and student cadres actually hold a utilitarian value orientation;because student cadres have a higher evaluation on their self and a lower evaluation on the organization,the OI of student cadres has alienated as the identification of the student cadres' social identity;student cadres participate in organization activities mainly according to their own needs and have low loyalty to the organization;the boundary and institutional environment of the SU are more vague,and thus the organizational behaviors of student cadres are more blind.The cause for the problem is that the OI of the student cadres is mainly based on value exchange and the exchange mechanism has alienated in evolution.To solve the alienation problem,it is necessary for managers to strengthen the OI of student cadres based on value identity and reform the related systems.
