民营企业薪酬管理现状、问题与对策——以山西为例的分析 被引量:6

A Study into the Situation,Problems and Countermeasures of Private Enterprise Salary Management——An Analysis of Shanxi Province

摘要 目前,民营企业发展遇到了"民工荒"与人工成本增加的问题。本文以山西民营企业为例,实证分析山西民营企业薪酬管理的现状与问题,提出改善民营企业薪酬管理的对策建议,以期对解决民营企业遇到的"民工荒"与人工成本增加问题有所帮助。 Private enterprises are an important microeconomic foundation of China's socialist market economy. Since the reform and opening up 30 years ago, the development of private enterprises has made great achievements. However, private enterprises are encountering the problems of "Shortage of workers" coupled with the increase in labor costs, whcih makes the academics as well as the business circle hold that private enterprises are suffering the operating difficulties such as the decline in profits, and even losses in the profits which will duly lead to bankruptcy of the private enterprises in the future. Based on Salary Survey of private enterprises in Shanxi province which is lo- cated in the central region of China and the data analysis of Statistical Yearbook, this article discloses that while the pay levels of ordinary employees in various private enterprises in Sbanxi are below the national standard, the in- crease pace of the salary level in private enterprises in Shanxi is the same as the private enterprises in rest parts of the country ; our research shows that 94.8% of the respondents think that to some extent their salary level is subject to position they are holding; 63.7% of the employees are not satisfied with their current salary, 59.5% employees don't feel the manifest incentive effects of the salary system of the enterprises they are working for. After the re- search we have done we explore the main cause of the insufficient management of private enterprises in term of salary motivation and find that the main causes include the patriarchal system of private enterprise, the Bureaucracy of tak- ing salary only as cost, lack of salary management professionals and "Salary is forced to a growth instead of as a way of motivation". We propose to make use of the motivating function of salary and the mechanisms in which establish- ment of incentive pay leads to labor productivity, and the latter leads to higher profit, in turn higher profit leads to capital accumulation and then leads to more worker
