摘要
由于受传统的社会性别观念影响,女性在职场中较男性面临更多的困境,工作-家庭冲突就是其中较有代表性的问题。本研究主要从性别差异视角探讨了性别与工作-家庭冲突之间的中介效应。研究结果显示,女性员工比男性员工经历更高的时间工作-家庭冲突,同时也经历更高的压力工作-家庭冲突,但这种关系受到晋升机会、工作报酬、配偶支持、家庭时间需求等工作和家庭相关变量的中介。
Influenced by traditional sex stereotype, females have experienced much more trouble in workplaces than males. For them,work-family conflict is the most typical problem. This paper mainly examined the mediating effect between gender and work-family conflict from the gender difference perspective. The result of empirical investigation suggested that female workers reported higher levels of time-based WFC and strain-based WFC than male workers. The result also suggested that the relationship between gender and WFC was mediated by work and family variables, such as promotion chance, rewards, spousal support, and household time demand.
