信任与组织公民行为:心理授权的调节作用实证研究 被引量:16

摘要 信任是组织中强有效的管理工具,组织中的管理者也认识到信任在组织中的重要作用。然而,在由于现实中各种因素的影响和不确定性的存在,组织中的信任往往不能促使员工绩效和组织产出达到期望值。心理授权不仅能够提高组织中的信任水平,同时还能够加强信任与组织公民行为的正相关关系(即心理授权对信任与组织公民行为有正的调节作用),从而进一步提高员工绩效和组织产出。本文采用层次线性回归的方法对此进行验证,数据分析结果部分支持了提出的假设。 Trust plays a strong and effective role in organizations. Trust has a great impact on group cohesion, decision-making justice, organizational citizenship behavior, organizational efficiency and work satisfaction. The supervisor in the organization should also be convinced of the important effect of trust on the organization. However, because of various factors and uncertainty in practice, trust in organizations sometimes can't bring about the expected performance and organization outcomes. Empowerment is a sort of psychological state of employees. Empowerment is the psychological motivation generated by the employees' perception of supervisor behavior in the organization and the organization environment, which emphasizes the personal subjective perception. Empowerment enhances trust and expectations of the leader and the organization from the employees. The employees are more loyal to the leader and the organization. Consequently, the employees will be willing to do things that are beneficial to the organization without rewards or compensation. For this reason, this paper considers that empowerment has further effects on the relationship between employees' trust in the leader and organizational citizenship behavior. The leader is the core of the organization. The behavior of the leader (such as empowerment) has a direct effect on the employees. If first the leader provides the employees with trust, then the trust level of the whole organization will be enhanced. Psychological empowerment can not only improve the overall trust level in the organization, but also enhance the positive correlation between trust and organizational citizenship behavior (i.e. psychological empowerment has a positive moderating effect on trust and organizational citizenship behavior). At the same time, based on the premise that psychological empowerment ensures to perform its functions as a whole, the leader should pay more attention to ability and self-determination, which enhances the moderating effect and further improve
