摘要 [目的 ] 找出目前医院对于临床科主任的考核、激励、管理等方面的不足 ,探索新形势下对临床科主任激励性管理的机制 ,从而有效地调动其工作积极性 ,确保科室健康稳定地发展。  [方法 ] 以问卷调查为主要调查方式 ,结合对部分三级甲等医院领导和临床科主任的个案访谈 ,分析汇总后得出结论。  [结果 ] 目前上海市的三级甲等医院对临床科主任激励性的管理改革已经起步 ,但仍然在尝试阶段 ,有一定的效果 ,但不显著。  [结论 ] 对医院临床科主任有效的激励性管理机制是医院生存与发展强有力的保证 ,针对目前存在的问题 ,要从临床科主任授权管理模式的采用、年薪制的实施以及激励性管理医院文化的培养等三个方面对医院临床科主任实行激励性管理机制。 To find out the insufficiencies in assessment, motivation and management of the clinical directors and to explore the mechanism of motivative management in the new situation so as to inspire their enthusiasm for their work and insure the steady development of the departments. Questionnaire was used as the chief method of data collection, with additional interviews of the presidents and directors of several tertiary hospitals. The data was then summarized and analyzed. The motivative management of the clinical directors in the tertiary hospitals has already been started, but it was still under trial. It had certain effect but not remarkable. [Conclusion] The motivative management of the clinical directors is a powerful pledge of the existence and development of the hospitals. This paper, aiming at the present problems of the motivative management, expatiate on the measures of actualizing motivative management by authorized management, pratice of annual salary and promote the culture of hospitals
