摘要
目的通过SWTO分析探索高职院校新进辅导员职业成长的策略。方法2022年9月至2023年2月以运城市5所高职院校2020年1月后入职的65名辅导员为调查对象,通过问卷调查和访谈了解其职业成长现状,采用SWTO分析其在职业成长中存在的优势、劣势和面临的机遇、挑战。结果高职院校新进辅导员在综合素质、成长经历等方面存在优势,在工作经验、专业能力等方面存在劣势,面临着政策实施本土化、工作内容模糊化、晋升渠道复杂化等挑战,同时又存在国家高度重视、职业教育高速发展等机遇。结论从国家、社会、学校和辅导员4个层面助力高职院校新进辅导员的职业成长。国家层面:做好顶层设计、建立教育督导体系、构建三方发展共同体;社会层面:扩大宣传力度、增加扶持力度、完善家校合作机制;学校层面:加大重视力度、优化队伍结构、制定能力倍增计划、改革评价体系;辅导员层面:快速完成角色转换、加强专业学习、提高专业能力、增强自我革新的勇气。
Objective To explore strategies for the professional growth of newly appointed counselors in higher vocational colleges through a SWTO analysis.Methods From September 2022 to February 2023,65 counselors who joined five vocational colleges in Yuncheng City after January 2020 were selected.The survey included questionnaire surveys and interviews to assess their current growth status.A SWTO analysis was used to identify their strengths,weaknesses,opportunities,and challenges in their professional development.Results Newly appointed counselors in higher vocational colleges have strengths in overall quality and personal growth experiences,but they face challenges in work experience and professional skills.They confronted with the localization of policy implementation,ambiguity in job responsibilities,and complexity in promotion channels.At the same time,they benefit from the national emphasis on education and rapid development of vocational education.Conclusions Strategies to support the professional growth of newly appointed counselors in higher vocational colleges should be implemented at the national,social,institutional,and individual levels.At the national level,they should be effective top-level design,the establishment of an education supervision system,and the creation of a tripartite development community.Socially,there is a need for increased publicity,greater support,and improved home-school cooperation mechanisms.Institutionally,there should be an enhanced focus on counseling roles,optimization of team structures,the formulation of plans to increase capabilities,and the reform of evaluation systems.Individually,counselors should quickly adapt to their roles,strengthen professional learning,improve their professional skills,and foster the courage for self-innovation.
