儿科岗位层级管理现状及改进对策

摘要 目的探讨儿科岗位层级管理现状及改进对策。方法选取湖北省黄冈市罗田县人民医院儿科在职医生20名作为本次的研究对象,将2022年1—6月作为改进前组(常规管理),将2022年7—12月作为改进后组(改进岗位层级管理),对比改进前后的岗位核心能力及职业倦怠感。结果相较于改进前,改进岗位层级管理后,医生的临床诊疗、人际关系、领导力、专业发展、评判性思维等岗位核心能力水平均更高,差异有统计学意义(P<0.05)。相较于改进前,改进岗位层级管理后,医生的情感衰竭、去人格化评分显著降低,个人成就感评分显著提高,差异有统计学意义(P<0.05)。结论岗位层级管理改进可有效改善儿科常规岗位管理弊端,减轻儿科医生职业倦怠感,提升岗位核心胜任力。 Objective To explore the current situation and improvement countermeasures of pediatric job hierarchy management.Methods 20 in-service pediatricians of Huanggang Luotian County People's Hospital were selected as the subjects of this study.From January to June 2022 they were taken as the before improvement group(routine management),and from July to December 2022 they were taken as the after improvement group(improvement of job hierarchy management).The job core competencies and burnout before and after improvement were compared.Results Compared with the before improvement,the level of physicians'job core competencies such as clinical diagnosis,interpersonal relationship,leadership,professional development,and critical thinking were higher after the improvement of job hierarchy management,and the differences were statistically significant(P<0.05).Compared with the before improvement,the emotional exhaustion and depersonalization scores of the doctors were significantly lower and the personal accomplishment scores were significantly higher after the improvement of job hierarchy management,and the differences were statistically significant(P<0.05).Conclusion The improvement of job hierarchy management can effectively improve the drawbacks of conventional job management in pediatrics,reduce the sense of burnout of pediatricians,and enhance the core competence of jobs.
