摘要
目的构建医养结合背景下老年照护岗位胜任力模型,为医养结合人才队伍科学化建设提供理论依据。方法通过循证整合和行为事件访谈,立足胜任力模型理论,结合专家会议讨论意见,编制《医养结合机构老年照护岗位胜任力特征探索式问卷》,对117名医养结合机构老年照护人员进行调查,运用探索性因子分析提取胜任力模型维度,再以此为依据编制《医养结合机构老年照护岗位胜任力特征验证式问卷》,对249名医养结合机构老年照护人员进行调查,应用验证性因子分析建立老年照护岗位胜任力模型并进行检验。结果探索性因子分析共提取到基础知识、专业知识、基本职业技能、基本照护技能、专科照护技能、健康养老指导技能、管理与培训指导素养、职业精神与个人特质以及职业发展与提高9个维度33项胜任力条目。验证性因子分析验证模型得到χ^(2)/df=1.730,模型拟合效果较为理想。结论本研究构建的老年照护岗位胜任力模型包括9个维度33项胜任力,模型科学、合理,能够为医养结合背景下老年照护人才的的培养、培训、考核、选拔与评价提供借鉴。
Objective To construct a post competency model for elderly care nurses under the background of integrated medical and elderly care,and to provide theoretical basis for the talent cultivation of integrated medical and elderly care.Methods Through evidence-based integration and behavioral event interview,based on competency model and expert opinions,the"Exploratory Questionnaire on Post Competency of Elderly Care Nurses in Integrated Medical and Elderly Care Institutions"was developed.A survey was conducted among 117 elderly care nurses in integrated medical and elderly care institutions,and exploratory factor analysis was employed to establish post competency model and assess its validity.Subsequently,based on these dimensions,the‘Confirmatory Questionnaire on Competency Characteristics for Elderly Care Positions in Integrated Medical and Elderly Care Institutions’was formulated.This was administered to 249 elderly care staff in integrated medical and elderly care institutions.Confirmatory factor analysis was then applied to establish and validate a competency model for elderly care positions.Results Exploratory factor analysis extracted 33 competency items from 9 dimensions:basic knowledge,professional knowledge,basic vocational skills,basic care skills,specialized care skills,health and elderly care guidance skills,management and training guidance literacy,professional spirit and personal traits,and career development and promotion.The final model obtained by confirmatory factor analysis:chi square degree of freedom ratio(χ^(2)/df)=1.730,showing good model fitting.Conclusion The established post competency model of elderly care nurses is scientific and reliable,which provides reference for the training,assessment,selection and evaluation of elderly care nurses under the background of integrated medical and elderly care.
