摘要
目的 构建肿瘤专科医院主诊教授评价体系,为提升主诊教授人才队伍建设提供参考。方法 选择16名专家采用改进德尔菲法进行两轮函询,采用界值法对指标进行筛选,根据肿瘤专科医院实际情况分专业系统分别构建主诊教授评价体系,采用层次分析法计算各指标权重。结果 两轮咨询专家积极系数均为100%,权威系数平均值为0.70,协调系数有显著性差异,且P<0.001;最终构建的主诊教授评价指标体系由4个一级指标,8个二级指标,内科、放疗、外科系统各22、22、27个三级指标组成;其中一级指标权重由大到小分别为:医疗业务、科研学术、教学育人、行风建设。结论 本研究构建的主诊教授评价体系具有较高的科学性和可行性,可为主诊教授的考核及竞聘提供科学依据,为推进人才队伍高质量建设及提升医院核心竞争力做有力支撑。
Objective To develop an attending professors evaluation system of cancer hospitals so as to provide references for strengthening the development of a workforce of attending professors.Methods The modified Delphi method was used in the survey with two rounds of correspondence with sixteen experts.the boundary value method was used to screen the indicators.Combined with the actual situations of the cancer hospitals,the attending professors evaluation systems were established respectively by different departments.The analytic hierarchy process was used to calculate the weights of each indicator of the systems.Results The positive coefficient of the experts for the two rounds of consultations was 100%,with a mean value of the expert authority coefficient of 0.70,and with significant differences in the harmonious coefficients(P<0.001).The final evaluation system for attending professors was composed of 4 primary indicators,8 secondary indicators,and 22,22,and 27 tertiary indicators for the internal medicine,radiotherapy,and surgical systems,respectively.The primary indicators included medical service,scientific research,teaching and education,and professional ethics construction,ranked according to their weights in descending order.Conclusion The attending professors evaluation system indicates is highly scientific and feasible.Therefore,it can serve as a scientific basis for the assessment and promotion of professional titles of attending professors and meanwhile it can provide a strong support for promoting high-quality development of medical personnel and enhancing the core competitiveness of the hospital.
