创新型医院青年人才综合评价指标体系构建及效果评价研究 被引量:1

摘要 目的针对建立创新型医院的发展目标,构建医院青年人才综合评价指标体系,并进行实证研究,为优化现有青年人才培养提供理论支持和实践支撑。方法选取了2018-2020年度由北京市某医院设立的“友谊种子计划”人才项目培养的42名青年人才作为研究对象,采用德尔菲法建立指标体系并应用百分权重法计算各指标权重,应用配对样本的Wilcoxon符号秩检验与McNemar检验比较培养前后差异。结果研究确立了以科研产出、个人成长、社会影响为一级指标,以科研论文等8个二级指标及中科院I区论文数量等24个三级指标的青年人才综合评价指标体系,并运用该指标体系进行实证研究,其中中科院I区论文数量等18个三级指标在培养前后差异具有统计学意义(P<0.05),可认为该人才项目整体运行效果较好,但在一些方面还存在需要完善的空间。结论通过围绕3个维度构建指标体系,运用所构建指标体系分析该人才项目培养效果,从项目运行实际角度评判创新型医院青年人才现状,并证实了该指标体系的实用性。 Objective This study aims to construct a comprehensive evaluation index system for young talents in the hospital and carry out an empirical study to provide theoretical and practical support for optimizing the current training of young talents.Methods In this study,42 young talents trained by the"Friendship Seed Plan"talent project of the hospital in Beijing from 2018 to 2020 were selected as the research objects.The Delphi method was adop-ted to establish the index system and the summation normalization was applied to calculate the weight of each index.The Wilcoxon matched pair rank test and McNemar test were used to analyze the differences before and after the training.Results This study established a comprehensive evaluation index system for young talents,which took scientific research output,personal growth and social influence as the first-level indexes,8 second-level indexes and 24 third-level indexes.This index system was used to carry out an empirical study,in which 18 third-level indexes showed statistically significant differences before and after the talent training project(P<0.05).Conclusion This study constructs an index system from three dimensions,analyzes the effect of the talent training project by using the constructed index system,evaluates the current situation of young talents in innovative hospitals from the perspective of the actual operation of the project,and verifies the practicality of the indicator system.
