摘要
为探讨特殊教育教师工作压力与离职倾向的关系及情绪耗竭与职业承诺的链式中介作用,采用问卷法对425名福建省特殊教育教师进行调查,研究发现:(1)特殊教育教师的工作压力和情绪耗竭在人口学变量上存在显著差异;(2)工作压力可显著正向预测离职倾向;(3)情绪耗竭在工作压力与离职倾向间存在中介效应;(4)职业承诺在工作压力与离职倾向间存在遮掩效应;(5)情绪耗竭—职业承诺在工作压力与离职倾向之间存在链式中介作用。根据研究结果提出了合理安排教师工作任务、加强对教师的后勤保障以及加强教师培训的力度三个对策建议。
To explore the relationship between work stress and turnover intension and the chain mediating effect of emotional exhaustion and career commitment among special education teachers,a questionnaire method was used to investigate 425 special education teachers in Fujian Province.The study found that(1)work stress and emotional exhaustion of special education teachers differed significantly on demographic variables;(2)work stress significantly and positively predicted turnover intension;(3)there was a mediating effect of emotional exhaustion between work stress and turnover intension;(4)there was a masking effect of career commitment between work stress and turnover intension;(5)there was a chain mediating effect of emotional exhaustion-career commitment between work stress and the turnover intension.Based on the findings of the study,three countermeasures were proposed:rationalizing teachers’workload,strengthening logistical support for teachers,and enhancing the efforts of teacher training.
