常态化应用背景下农村同步课堂主讲教师教学胜任力模型构建

摘要 针对如何更好遴选、培训和优化同步课堂主讲教师,以推动同步课堂建设从“试点应用”向“常态化按需应用”转变问题,论文首先基于洋葱模型理论分析了同步课堂主讲教师教学胜任力的内涵与组成结构。在此基础上,使用文献分析法、关键行为事件访谈法与德尔菲法等研究方法构建了同步课堂主讲教师教学胜任力模型,并使用SPSS、AMOS等量化工具对模型进行验证。研究结果表明,同步课堂主讲教师教学胜任力模型是一个由28个胜任力要素构成的有机整体。依据稳定性程度、习得难易程度与功能作用不同,这些胜任力要素在纵向上从内向外分为内层、中间层和外层三个层次以及特质与动机、价值观与态度、知识与技能等六个维度。横向上依据与同步课堂教学密切程度不同分为通用胜任力与核心胜任力两类。论文最后基于研究结论提出提升同步课堂主讲教师教学胜任力建议。 Establishing a team of lecturers who are competent for synchronous classroom teaching is the key to improve the quality of synchronous classroom teaching, and realize the normalization and sustainability of synchronous classroom teaching application. Aiming at the problem of how to better select, train and optimize synchronous classroom lecturers to promote the transformation of synchronous classroom construction from "pilot application" to "normalized on-demand application", the paper firstly analyzes the connotation and composition structure of synchronous classroom lecturers’ teaching competence based on onion model theory. On this basis, by using the research methods of literature analysis, key behavior event interview and Delphi, the paper constructs the teaching competency model of synchronous classroom lecturers, and verifies the model with quantitative tools such as SPSS and Amos. The results show that the teaching competency model of synchronous classroom lecturer is an organic whole composed of 28 competency elements. According to the degree of stability, acquisition difficulty and function, these competency elements are vertically divided into three levels: inner layer, middle layer and outer layer, as well as six dimensions: traits and motivation, values and attitudes, knowledge and skills. Horizontally, it can be divided into general and core competence according to the closeness of synchronous classroom teaching. Finally, based on the research conclusions, some suggestions are put forward to improve the teaching competence of synchronous classroom lecturers.
