摘要
基于资源保存理论,结合工作要求-资源模型,探究领导正念缓解高校教师情感耗竭的作用机制。基于388份三波次数据,运用回归分析和Bootstrapping运算方法对各假设进行检验,研究结果如下:领导正念能够显著缓解高校教师情感耗竭;高校教师工作-个人冲突在领导正念与高校教师情感耗竭之间起部分中介作用;高校教师正念正向调节领导正念与高校教师工作-个人冲突之间的关系。基于资源交叉效应,揭示了领导正念的资源流动效应以及高校教师正念的初始资源效应。同时,突破“工作-家庭”二元研究视角,引入高校教师“工作-个人冲突”识别领导正念发挥作用的内在机制。研究结论为实施学校正念干预与培育提供了经验证据,为促进高校教师职业健康提供了新视角。
Based on the Conservation of Resource,combine with Job Demand-Recourses(JD-R)model,the present study explored the mechanism of leader mindfulness in relieving emotional exhaustion of university teachers.Based on 388 valid questionnaires collected from three-waved,regression analysis and Bootstrapping were used to test each hypothesis.The results showed that:(1)Leader mindfulness has a negative effect on emotional exhaustion of university teachers;(2)University teacher's work-to-personal conflict partially mediates the relationship between leader mindfulness and emotional exhaustion of university teachers;(3)University teacher mindfulness has a positive moderating effect on the relationship between leader mindfulness and university teacher's work-to-personal conflict.Based on the resources crossover effect,this study reveals the resource flow effect of leader mindfulness and the initial resource effect of university teacher mindfulness.Meanwhile,this study breaks through the"work-to-family"dualistic viewpoint and introduces the"work-to-personal conflict"to identify the internal mechanism of leader mindfulness.The conclusion of this study provides empirical evidence for the implementation of school mindfulness intervention and cultivation,and provides a new angle of view for promoting the occupational health of university teachers.
