情绪劳动对高校教师工作满意度的影响:正念的中介效应与组织认同的调节效应 被引量:6

Effect of emotional labor on university teachers’job satisfaction:The mediating role of mindfulness and the moderating role of organizational identity

摘要 目的:探讨正念在高校教师情绪劳动与工作满意度间的中介作用,以及组织认同的调节作用,为高校教师心理健康研究提供理论支持和指导建议。方法:采用情绪劳动量表、五因素正念问卷、工作满意度量表和组织认同量表对852名高校教师进行问卷调查,运用SPSS 23.0和PROCESS程序验证有调节的中介模型。结果:(1)深层情绪劳动、正念、组织认同和工作满意度之间两两呈显著正相关(r=0.23~0.40,P<0.01),工作满意度(r=-0.17,P<0.01)、正念(r=-0.14,P<0.05)与表层情绪劳动显著负相关。(2)正念在情绪劳动和工作满意度之间起显著中介作用,Bootstrap检验表明中介效应显著(β=0.36,95%置信区间[0.12,0.60],深层路径;β=0.47,95%置信区间[0.22,0.71],表层路径)。(3)组织认同显著调节中介模型的前半段路径(β=0.08,95%置信区间[0.01,0.15],深层路径;β=-0.06,95%置信区间[-0.11,-0.01],表层路径)。结论:正念在情绪劳动(包括深层策略和表层策略)和工作满意度之间起显著中介作用,组织认同显著正向调节正念在深层情绪劳动策略与工作满意度间的中介作用,部分负向调节正念在表层情绪劳动策略与工作满意度间的中介作用。 Objective:To explore the mediating role of mindfulness in the relationship between emotional labor and job satisfaction of university teachers and the moderating role of organizational identity,so as to provide theoretical support and guidance for the research on mental health of university teachers.Methods:A total of 852 university teachers were surveyed with emotional labor scale,five-factor mindfulness scale,job satisfaction scale and organizational identity scale.The moderated mediation model was validated using SPSS23.0 and the PROCESS.Results:(1)There were significantly positive correlations among deep emotional labor,mindfulness,organizational identity and job satisfaction(r=0.23~0.40,P<0.01);Job satisfaction(r=-0.17,P<0.01),mindfulness(r=-0.14,P<0.05)were significantly negative correlated with surface emotional labor.(2)Mindfulness significantly mediated the relationship between emotional labor and job satisfaction.Bootstrap test showed significant mediation effect(β=0.36,95% confidence interval[0.12,0.60],deep pathway;β=0.47,95% confidence interval[0.22,0.71],surface path).(3)Organizational identity significantly moderated the first half pathway of the mediation model(β=0.08,95% confidence interval[0.01,0.15],deep pathway;β=-0.06,95% confidence interval[-0.11,-0.01],surface path).Conclusion:Mindfulness plays a significant mediating role between emotional labor(including deep and surface strategies)and job satisfaction.Organizational identity positively moderated the mediation effect of mindfulness on the relationship between deep emotional labor strategies and job satisfaction,and partially negatively moderated the mediation effect of mindfulness on the relationship between surface emotional labor strategies and job satisfaction.
