新护士职业成长现状及其影响因素分析 被引量:3

摘要 目的调查新护士职业成长现状并分析影响因素,为护理教育及管理者构建培训方案、优化管理策略提供参考。方法采取便利抽样法,选取上海市3所三级甲等医院的新护士作为研究对象,采用一般资料问卷、职业成长量表、自我同一性地位量表及心理弹性量表对其进行调查。结果共调查272名新护士,职业成长总分为(50.81±8.74)分,其中职业目标维度得分为(14.29±2.90)分,职业能力维度得分为(15.93±2.61)分,职业机会维度得分为(20.60±5.15)分。独立样本t检验及单因素方差分析显示,不同宗教信仰及学历水平的新护士职业成长得分差异具有统计学意义(P<0.05);Pearson相关分析显示,自我同一性、心理弹性与职业成长之间具有相关性(P<0.001);多元线性回归分析显示,宗教信仰、学历水平、自我同一性和心理弹性是新护士职业成长的影响因素,可共同解释新护士职业成长总变异的26.7%。结论新护士职业成长处于中等偏上水平,受到多因素影响,建议护理教育、管理者将个体心理因素作为切入点,采取有针对性的培训和人文管理,以促进新护士职业成长。 Objective To investigate the status quo of occupational growth among new nurses and analyze the influencing factors,providing a reference for nursing educators and administrators to formulate training programs and optimize management strategies.Methods The new nurses in 3 Grade Ⅲ-A hospitals in Shanghai were selected by convenience sampling.They were investigated by using the General Information Questionnaire,the Occupational Growth Scale,the State of Self-identity Scale and the Resilience Scale.Results A total of 272 new nurses were investigated.The total score for occupational growth was(50.81±8.74)points,in which the score for occupational goal dimension was(14.29±2.90)points,the score for occupational ability dimension was(15.93±2.61)points,and the score for occupational opportunity dimension was(20.60±5.15)points.Independent samples t-test and one-way ANOVA showed that there were significant differences in occupational growth scores for new nurses with different religious beliefs and educational levels(P<0.05);Pearson correlation analysis showed that there was a correlation between self-identity,resilience and occupational growth(P<0.001);multiple linear regression analysis showed that the occupational growth of new nurses was influenced by religious belief,educational level,self-identity and resilience,which could explain 26.7%of the total variation of new nurses'occupational growth.Conclusion The occupational growth of new nurses is at an upper-middle level and is influenced by many factors.Nursing educators and administrators are suggested to take individual psychological factors as the starting point and carry out targeted training and humanistic management to promote the occupational growth of new nurses.
