摘要
企业伪善的外部消极影响已得到广泛关注,但其对员工的影响机理仍待探索。本文以认知—情感个性系统理论为基础,从理性道德认知和非理性道德情感出发构建企业伪善和员工创造力的关系模型。通过对361份高科技企业员工问卷数据进行检验后发现:企业伪善减少员工创造力;道德认同和消极道德情感(厌恶和蔑视)在企业伪善和员工创造力之间起到双中介作用,且二者存在相互替代效应,即道德认同会减弱消极道德情感对创造力的消极影响,而消极道德情感则会弱化道德认同对创造力的积极影响。据此,企业应提高责任践诺能力和注重情理并举,多途径缓解企业伪善的负面效果。
The external negative influence of corporate hypocrisy has been widely concerned, but the mechanism of its influence on employees still remains to be explored. Based on the theory of cognition-emotion personality system, this paper constructs a relationship model between corporate hypocrisy and employee creativity from rational moral cognition and irrational moral emotion. After examining the data of 361 high-tech enterprise employee questionnaires, it is found that corporate hypocrisy reduces employee creativity;moral identity and negative moral emotion(disgust and contempt) play a dual intermediary role between corporate hypocrisy and employee creativity, and these two have a mutual substitution effect, that is, moral identity will weaken the negative impact of negative moral emotion on creativity, while negative moral emotion will weaken the positive influence of moral identity on creativity. Accordingly, enterprises should improve the ability to practice responsibility and pay attention to affection and reason, thereby alleviating the negative influence of corporate hypocrisy in multiple ways.
