摘要
目的:探讨社会工作者的工作自主性在超时劳动与职业倦怠之间的调节作用,为改善社会工作者职业倦怠提供参考。方法:运用“中国社会工作动态调查”数据库(CSWLS),清洗整理数据之后得到5135份有效个案,采用逐层回归分析的方法验证三者的关系。结果:存在超时劳动的社会工作者的职业倦怠要比没有超时劳动的社会工作者的职业倦怠高(β=3.599,P<0.01),工作自主性与社会工作者的职业倦怠呈显著负相关(β=-1.480,P<0.01),社会工作者的工作自主性在超时劳动与职业倦怠之间发挥着调节作用(β=-0.593,P<0.05)。结论:建议从控制工作时长和提升工作自主性两个主要方面进行改善,从而减缓社会工作者的职业倦怠。
Objective:To explore the moderating effect of social workers’job autonomy in the relationship between overtime work and job burnout,and to provide reference for improving job burnout of social workers.Methods:We used the database of"ChinaSocial Work Longitudinal Study"(CSWLS)to clean and collate the data,and obtained 5135 effective cases.The relationship between the three factors was verified multilayer regression analysis.Results:The results showed that the job burnout of social workers with overtime work was higher than that of social workers without overtime work(β=3.599,P<0.01).The job autonomy of social workers was negatively correlated with the job burnout of social workers(β=-1.480,P<0.01).The job autonomy of social workers played a moderating role between the job burnout and overtime work(β=-0.593,P<0.05).Conclusion:It is suggested to control working hours and enhance the job autonomy,so as to reduce the job burnout of social workers.
