摘要
随着互联网在工作场所的普及,不少员工在工作时间使用互联网进行娱乐消遣而非执行工作任务,即出现网络怠工行为。当员工做出网络怠工行为后,能否对其进行有效引导并转化为组织的好公民?鉴于此,本研究拟探索网络怠工行为如何转化为组织公民行为。基于道德清洁理论,本研究认为员工从事网络怠工行为后会产生道德内疚,进而做出组织公民行为进行弥补,即道德清洁效应;员工的观点采择能够强化上述道德清洁效应。为了检验研究设想,对482名员工进行了三阶段的问卷调查。路径分析结果发现,网络怠工行为能够经由道德内疚对员工的组织公民行为产生正向影响,观点采择能够正向调节网络怠工行为与道德内疚的关系,并且能够正向调节网络怠工行为通过道德内疚对员工组织公民行为的作用。本研究能够为有效应对或转化网络怠工行为提供新思路。
Although the Internet is widely applied in contemporary organizations,many employees did not use Internet for work purpose.Instead,they sometimes use Internet for entertainment purpose,thus engaging in cyberloafing.If employees engage in cyberloafing,can organizations provide some guidance to them and turn cyberloafers into good citizens?To address this issue,this research explored the mechanism turning cyberloafing behavior into organizational citizenship behavior.Based on moral cleansing theory,this research proposed that employees who engage in cyberloafing will feel guilty,which,in turn,motivate them to cleanse their wrongdoings by engaging in organizational citizenship behavior,i.e.,the moral cleaning effect;moreover,employees’perspective taking will strengthen this moral cleaning effect.This study obtained 3-wave data from 482 employees to test the hypotheses.The results of path analyses showed that cyberloafing was positively related to organizational citizenship behavior via guilty.Perspective taking positively moderated the relationship between cyberloafing and guilty as well as the indirect relationship between cyberloafing and organizational citizenship behavior via guilty.These findings provided insights into how to effectively cope with cyberloafing.
