闵行区医联体模式下外聘专家需求

Demands of External Experts under the Medical Consortium Model in Minhang District

摘要 目的了解闵行区医联体模式下外聘专家的工作现状和需求情况。方法在文献研究的基础上,采用方便抽样方法对闵行区医联体内的50名外聘专家开展自填式问卷调查。结果外聘专家至医联体下级医疗机构工作的主要原因是工作安排和业务发展;从自身实际情况来看,外聘专家认为薪酬水平/绩效考核与业务成就是激励机制中应重点加强的因素。此外,若外聘专家对分配制度、绩效考核方案、个人能力发挥平台、人际关系和晋升机会的满意度越高,则外聘工作的总体满意度越高。结论医联体建设应关注外聘专家的工作需求和工作满意度,优化医联体内部的人才管理模式,完善人才激励机制。 Objective To understand the work status and demands of external experts under the medical consortium model in Minhang District. Methods Based on literature research, a convenient sampling method was used to conduct a self-administered questionnaire survey among 50 external experts in the Medical Consortium of Minhang District. Results The main reasons for external experts to work in lower-level medical institutions of the Medical Consortium were work arrangements and business development. From their own actual situation, external experts believed that salary level, performance evaluation and business achievements should be the key factors to strengthen the incentive mechanism. In addition, the higher the external experts’ satisfaction with the allocation system, the performance evaluation scheme, the platform of personal ability, interpersonal relationships, and promotion opportunities, the higher the overall satisfaction of the work. Conclusion The work demands and satisfaction of external experts should be considered in the construction of medical consortium in order to optimize the talent management mode within the medical consortium and improve the talent incentive mechanism.
