摘要
目的基于磁性医院管理理念调查分析深圳大学第二附属医院护理人员执业环境,为持续改善护士执业环境提供参考依据。方法选取2020年9月1—30日深圳市宝安区人民医院的350名护理人员作为研究对象,采用《护士执业环境测评量表》问卷进行调查,问卷内容包括人口统计学信息和护理人员执业环境内容,其中护理人员执业环境包括“护理人员参加医院事物”“优质护理服务的基础”“护理管理者的能力、领导力及支持”“人力与物力配备”“医护合作”以及“薪酬待遇和社会地位”6个维度。了解护理人员的执业环境,并分析其影响因素。结果共回收302份有效问卷,护理人员执业环境总体评分为(71.37±11.24)分,其中“人力和物力配备”条目得分最高,为(77.82±19.97)分;“护理人员参加医院事物”条目分数较低,为(54.11±17.08)分。多元回归分析结果显示,护理人员的科室、职称、学历及是否在编等不同特征均对护士执业环境评价有影响(P<0.05)。结论本院护士执业环境测评总评分较低,医院应引入磁性医院管理理念,坚持以人为中心,不断优化完善薪酬待遇分配体系,为护理人员教育、职称升迁和职业规划提供更多机会,改善护理人员的执业环境。
Objective To provide a reference basis to continue to improve the nurse's practice environment by investigating the nursing practice environment in Bao'an People's Hospital of Shenzhen City based on analysis of magnetic hospital management concept.Methods A total of 350 nurses from the Second Affiliated Hospital of Shenzhen University from September 1 to 30,2020 were selected as the research subjects.The Nurse Practice Environment Assessment Scale questionnaire was used for the survey.The questionnaire covered demographic data and the content of the practice environment of nurses,and the latter included six dimensions of“nursing staff participating in hospital affairs”“basis of high-quality nursing service”“capability,leadership and support of nursing managers”“manpower and material resources”“cooperation between physician and nurse”and“salary and social status”.The working environment of nursing staff was understood and its influencing factors were analyzed.Results A total of 302 valid questionnaires were collected.The overall score of nursing staff's practice environment was(71.37±11.24)points,among which the item“manpower and material resources”had the highest score of(77.82±19.97)points,and the item“nurses participating in hospital affairs”had a lower score of(54.11±17.08)points.Multiple regression analysis showed that the different characteristics of nursing staff such as department,professional title,education background and whether they were in the department or not,had an impact on the evaluation of nursing'practice environment(P<0.05).Conclusion The overall score of the nurses'practice environment assessment in this hospital is lower.The hospital should introduce the concept of magnetic hospital management,adhere to the people-centered approach,continuously optimize and improve the salary and benefits distribution system,provide more opportunities for nursing staff education,title promotion and career planning,and ameliorate the practice environment of nursing staff.
