摘要
当前,中国媒体机构中的女性媒体人数量呈增长趋势,占比不断提升,在媒体实践中发挥着越来越重要的作用,然而学界对女性媒体人的考察还很不充分。本研究聚焦转型背景下的女性媒体人,运用问卷调查与半结构式访谈相结合的方法,对其工作满意度、心理授权、组织承诺、职业倦怠、离职倾向等职业状态进行全方位的调查研究。结果显示:一方面,女性媒体人对同事关系、成就感等精神层面的因素比较满意,对工作意义的认同度较高,且表现出较高的持续承诺和情感承诺;另一方面,来自家庭生活、婚姻感情的压力和超负荷工作,加上媒体转型期压力场的变化与叠加,使女性媒体人感到身心疲惫,情绪衰竭问题凸显。矛盾的职业状态使女性媒体人表现出坚守与犹疑并存的复杂心态。
At present,the number of female journalists in Chinese media organizations is on the rise,and female journalists have played an increasingly important role in media practice,while the academic research on female journalists is far from enough.This study focuses on female journalists in the period of media transition and try to conduct a comprehensive investigation on their job satisfaction,psychological empowerment,organizational commitment,job burnout,turnover intention and other occupational states.The results showed that,on the one hand,female journalists were satisfied with the spiritual factors such as colleague relationship and sense of achievement,had a high degree of identification with the meaning of work,and showed a high level of sustained commitment and emotional commitment.On the other hand,the pressure from family life,marriage and work,had caused physically and mentally exhausted.The contradictory professional status makes the female journalists show the complex mentality of both persistence and hesitation.
