户籍的束缚:领导—成员交换关系与产业工人敬业度 被引量:1

The Inhibiting Effect of Household Register:Leader-Member Exchange and Industrial Workers’Engagement

摘要 提升产业工人敬业度对推动我国制造业高质量发展至关重要,但这方面的理论研究滞后于实践发展。本文基于自我验证理论,探讨了领导—成员交换关系对产业工人敬业度的影响及户籍类型、户籍构成的调节效应。对来自64个班组444名产业工人的嵌套数据进行多层次线性回归,结果表明,领导—成员交换关系通过基于组织的自尊正向影响产业工人敬业度;户籍类型调节领导—成员交换关系与产业工人敬业度的正向关系且以基于组织的自尊为中介;进一步,户籍类型和户籍构成的联合调节效应也得到验证。即户籍构成中农村进城务工人员比例越高,与城市工人相比,领导—成员交换关系对农村进城务工人员基于组织的自尊的正向影响越弱,进而影响其敬业度。上述发现不仅有助于丰富户籍和员工敬业度的理论成果,还为提升我国产业工人敬业度提供了新视角。 Enhancing industrial workers engagement is crucial to promoting the high-quality development of China s manufacturing industry,but theoretical research in this area lags behind practical development.Based on the self-verification theory,this study discusses the relationship between leader-member exchange and industrial workers engagement and the moderating effect of household register type and household register composition.The multilevel linear regression of 444 industrial workers from 64 teams shows that leader-member exchange is positively related to industrial workers engagement through organization-based self-esteem;the household register type moderates the relationship between leader-member exchange and industrial workers engagement,which are mediated by organization-based self-esteem.Further,the joint moderation of the household register type and household register composition has also been verified.That is to say,the higher the proportion of migrant workers in the team,the weaker the positive relationship between leader-member exchange and migrant workers organization-based self-esteem,which in turn weaken engagement.The findings not only help to enrich the theoretical results of household register and employee engagement,but also provide a new perspective to improve industrial workers engagement in China.
