仁慈型领导对组织公民行为的影响——基于经验取样法的有调节的中介模型 被引量:4

摘要 依据领导行为归因理论,员工对领导行为背后动机归因会影响员工后续的情绪与行为,而员工对于领导行为动机感知将透过组织信任间接调节仁慈型领导对员工组织公民行为的效果。基于此,本研究针对66位员工,通过经验取样法进行连续15天的调查并构建模型进行分析。研究结果表明:当员工感知领导者有高度自私行为动机时,仁慈型领导对于员工的组织信任与组织公民行为呈现较低正相关或负相关;此外,仁慈型领导与行为动机感知的交互作用,会透过组织信任的中介,间接影响员工的组织公民行为。故建议领导者应该持续树立仁慈形象,并使用怀柔手段,以促进员工的实质组织公民行为。 According to the theory of leadership behavior attribution,employees'motivation attribution behind leadership behavior will affect the subsequent emotion and behavior of employees,and employees'perception of leadership behavior motivation will indirectly regulate the effect of benevolent leadership on employees'organizational citizenship behavior through organizational trust.Based on this,this paper investigated 66 employees by empirical sampling method for 15 consecutive days,and constructed the model to conduct the analysis.The results showed that when employees perceived high manipulative intention of their leaders'behaviors,the organizational trust of benevolent leaders is less positively or even negatively related with organizational citizenship behavior.In addition,the interaction between benevolent leadership and behavioral motivation perception will indirectly affect the organizational citizenship behavior of employees through the intermediary of organizational trust.Therefore,it is suggested that the leader should continue to establish a benevolent image and use the reasonable means to promote employee's substantive organizational citizenship behavior.
