摘要
基于社会交换理论,研究在中国本土化的背景下师徒关系对徒弟职业成功的影响,探讨自我效能感的中介作用及主动性人格的调节机制。研究结果显示:师徒关系与徒弟的晋升、职业满意有显著的正向影响;师徒关系对徒弟自我效能感有着显著的正向影响;自我效能感在师徒关系对职业成功中起到部分中介作用。文末讨论了研究结果对中国企业人力资源管理实践的意义,并提出了一些可行的未来研究方向。
Based on the social exchange theory,this study explores the influence of mentoring relationship on Protégé's career success, and the mediating effect of self-efficacy and the adjusting mechanism of proactive personality. The results show that: mentoring relationship has a significant positive correlation with the promotion and the career satisfaction of the Prot égé; Mentoring relationship has a significant positive correlation with self-efficacy of the Protégé; Self-efficacy partly mediates the mentoring relationship and the career success of the Prot égé. At the end, this paper studies the practical meaning of the results for the human resources management of Chinese enterprises and points out some of the possible research fields for future research.
