摘要 建设性越轨行为是组织变革的重要源泉,也是助力全民创新的重要途径。基于计划行为理论,本文甄选出责任感、上司对同事建设性越轨行为的支持和角色宽度自我效能等诱发建设性越轨行为的关键因素,通过建设性越轨意向和内部地位感知揭示关键因素的转化路径和条件因素,分析建设性越轨行为对个体创新绩效和组织创新绩效的非线性影响,并识别出组织宽容氛围、组织柔性和反馈干预等边界条件,旨在为探索组织创新管理的有效途径提供理论参考。
