摘要
目的了解护士感知的科室管理者领导风格以及医护合作现状,并从护士的视角探讨科室管理者领导风格对医护合作的影响。方法采用便利抽样法对北京市8所三级甲等医院的651名护士进行问卷调查。结果护士感知的护士长变革型领导风格[(3.28±0.65)分]高于交易型领导风格[(2.51±0.40)分];科主任变革型领导风格[(2.97±0.71)分]高于交易型领导风格[(2.41±0.47)分]。医护合作得分(3.87±0.70)分,处于中等偏上水平。分层回归的结果显示,在控制人口学变量后,护士长的变革型领导风格和科主任的变革型领导风格解释医护合作变异的48.8%,其中科主任变革型领导的影响作用最大,护士长变革型领导的影响作用次之。结论科主任和护士长的变革型领导风格对医护合作均有重要的影响。医院管理者应采取措施提升科室管理者变革型领导风格,有效促进医护合作,从而提高医疗护理质量。
Objective To understand nurses′perceived unit manager leadership style and nurse-physician collaboration,and to explore the influence of unit manager leadership style on nurse-physician collaboration in the view of nurses.Methods Totally 651 nurses from 8 grade three hospitals in Beijing was investigated using convenience sampling.Results Nurses′perceived manager transformational leadership (3.28±0.65) was higher than transactional leadership(2.51±0.40),and the department director′s transformational leadership (2.97±0.71) was higher than transactional leadership(2.41±0.47).Nurse-physician collaboration was at moderate or above level(3.87±0.70).Hierarchical regression analysis showed that,after control of demographic characteristics,unit nurse managers′transformational leadership and the department director′s transformational leadership could explain 48.8% of the variance of nurse-physician collaboration,the department director′s transformational leadership played the most important role,and unit nurse managers′transformational leadership was the second.Conclusion The director and unit nurse manager′s transformational leadership style have important impact on nurse-physician collaboration.Hospital managers should adopt effective strategies to improve unit managers′transformational leadership,to improve nurse-physician collaboration and healthcare quality.
