摘要
该文以新疆沙湾县双泉农民合作社的调查资料为基础,运用扎根理论研究合作社组织文化的构成维度,探讨其组织文化生成机制。研究发现,农民合作社组织文化主要受合作社带头人个人价值观与农村地区传统文化的影响。合作社组织文化形成遵循"制度创新—统一的价值观—集体行动—文化共识"的文化生成路径,在该文化生成机制中,如何达成集体行动是组织文化形成的关键。在组织的初创期,集体行动的达成更多地是依靠合作社带头人人格魅力的动员实现;在合作社的发展壮大期,建立公平且有效率的正式管理制度,是合作社成员达成集体行动的关键。
Based on the survey data of Shuangquan agricultural cooperative in Shawan County, Xinjiang,this paper studies the formation dimension of the organizational culture of the cooperative with root-formation theory and discusses its organizational culture formation mechanism. With studies we found that its culture was mainly influenced by the personal values of the cooperative leaders and the traditional culture in the rural areas.The culture formation follows the path of "system innovation--unified values--collective action--cultural consensus". In the cultural formation mechanism, how to achieve collective action is the key. In the start-up period of the organization, the achievement of the collective action is more dependent on the mobilization of charisma of the cooperative leaders. In the development and expansion stage of the cooperative, the establishment of a fair and efficient formal management system is the key to the collective action of the cooperative.
