摘要
青年教师的教学与科研绩效对推动高校科学发展有重要作用。从高校管理者与青年教师二者信息不对称出发,构建教学与科研"双任务"委托代理模型,对青年教师激励机制进行分析发现,最佳激励效果与青年教师个人努力配置、风险厌恶程度、任务的相对重要性及相关度有关。为激励青年教师,应建立青年教师正负加权激励机制,优化管理者与青年教师的委托代理关系,建立教学与科研"双任务"分类考核机制,建立和完善青年教师的退出机制。
Young teachers' performance in research and teaching plays a significant role in promoting the scientific development of universities. Due to the information asymmetry between university administrators and young teachers, a dual-task principal-agent model is constructed to analyse young teachers' incentive mechanism, and it is found that the best incentive effect is relevant with young teachers' disposing of time, the risk-aversion degree, the relative importance of task and incentive condition. The study shows that it is of great significance to build young teachers' plus or minus weighted incentive mechanism, to optimize the principal-agent relationship between administrators and young teachers, to establish dual-task stratified assessment mechanism of teaching and research, and to establish and improve the withdrawal mechanism so that the young teachers in universities can be mobilized and motivated.
