摘要
目的建立以岗位管理为核心结合工龄、职称、综合指标等方面的护理人员绩效考核方案,并探讨其应用效果。方法2015年3月,按职称层次采用分层随机抽样的方法抽取福建医科大学附属泉州第一医院内科病房各职称层级护士123名为研究对象。按原先的岗位分为责任组长、责任护士、辅助和夜班岗位4组,采用病房护理岗位绩效指标系数,建立绩效考核表,并应用于绩效分配。经过半年实践后,调查参加研究的护理人员对绩效分配的满意度;比较实施绩效考核前后护士对不同岗位的倾向性及对护理质量的影响。结果护士对绩效考核方案的满意度达89.43%;实施后护士对责任大、较为辛苦的责任组长及夜班岗位的倾向性高于实施前,差异均有统计学意义(均P<0.05);实施后基础护理、护理安全及护理文书等护理质量考评得分高于实施前,差异均有统计学意义(均P<0.05)。结论以岗位为核心结合工龄、职称、综合指标等方面的护理人员绩效奖金分配方案简便易行,有利于提高护理人员的工作积极性、自我价值感及护理质量,并促进岗位管理的有效实施。
Objective To construct a nurse performance appraisal mode based on working years, the title of technical post and comprehensive index and to discuss its application effect.Methods A total of 123 nurses in Quanzhou First Affiliated Hospital of Fujian Medical University were randomly selected and divided into 4 groups, grou.p leader, primary nurse,assistant and night shift group.Establishment of ward nursing post performance indicator coefficient and per-formance evaluation form, and application to the performance distribution.To survey the satisfaction of nursing staff as to the performance distribution and to compare the tendency to the different positions from nurses and nursing quality influences before and after the implementation of performance appraisal program.Results Nurse satisfaction with the performance appraisal program was up to 89.43%.After the implementation of the performance appraisal program, the tendency to main responsibility and night shift posts which are bearing high responsibility and painstaking was higher than before,the difference was significant (all P〈0.05). After the implementation,the scoring of nursing quality as to the grading nursing,nursing service and nursing documentation was higher than before, the difference was significant (all P〈0.05). Conclusion Post-centered nursing staff performance bonus distribution program,integrating seniority, job title,comprehensive index is simple and practical, facilitating improvement of nursing staff working motivation, sense of self-value and the quality of care and the effective implementation of post management.
