工会-管理层关系与企业员工参与机制的运行——基于扎根理论的研究 被引量:6

Trade Unions-Management Relationship and the Operation of Employee Participation Mechanism——Based on the Grounded Theory

摘要 通过对T市TD开发区四家日资企业的实地调研,发现了企业劳动关系中普遍存在的"工会-管理层关系"这一独立系统。基于扎根理论的研究发现,工会-管理层关系由工会-管理层力量对比、工会-管理层联系紧密度、工会-管理层沟通度等三个维度构成;员工参与机制运行包括参与渠道的类型、参与制度属性、参与形式丰富度、参与制度开展周期、员工参与内容、员工参与层次、参与代表选出和信息流向等八个维度。对四家案例企业的研究发现,工会-管理层关系对员工参与机制中的参与形式丰富度、参与制度开展周期等五个维度的状况有显著影响,同时研究认为,企业工会在促进员工参与的过程中并不需要刻意放弃对抗形象,发展与管理层的合作抑或"依赖"关系,力量均衡所带来的平衡的伙伴关系能够促进企业员工参与机制的有效运行。 Through the field research of four Japanese companies in TD development zone of T city, the independent system of "trade union - management relationship" which exists in enterprise labor relations is found. Based on the Grounded Theory, it is found that trade union - management relationship is composed of trade union - management force contrast, trade union - management tightness, trade union - management level and so on. Staff participation mechanism includes the type of participation channel, Participation in the system attributes, participation in the form of richness, participation in the system to carry out the cycle, staff participation in the content, staff participation level, participation in representative and information flow and other eight dimensions. The study of the four case firms shows that trade union- management relationship has a significant impact on the five dimensions of employee participation in the form of participation in the form of richness and participation in the system. At the same time, the study shows that the trade unions in promoting the participation of employees The process does not need to deliberately abandon the fight against the image, the development of cooperation with the management or "dependency" relationship, the balance of power brought about by the balance of the partnership can promote the effective operation of employee participation mechanism.
