摘要
目的探索角色冲突调适对提升护士长领导力和自我效能感的效果。方法对杭州市某三甲医院42名护士长运用"听"-管理培训、"说"-案例分享和小组讨论、"读"-管理书籍精读、"写"-写读后感和培训感悟四位一体的综合性角色冲突调适手段进行干预,对干预前后护士长的领导力水平和自我效能感进行比较。结果经6个月的角色冲突调适干预后,护士长的领导力由(37.26±4.41)分提高至(40.41±4.91)分,差异有统计学意义(P<0.01);自我效能感由(2.45±0.47)分提高至(2.67±0.46)分,差异有统计学意义(P<0.05)。结论角色冲突调适可以有效地提升护士长领导力,增强其自我效能感,为促进护理工作的高效运作及护士长的规范化培训提供了借鉴。
Objective To explore the effect of role conflict adjustment on improving leadership and self-efficacy of head nurses. Methods In total of 42 head nurses received intervention of role conflict adjustment by "hearing"(management training), "talking"(case studies and panel discussion), "reading"(management books) and "writing"(book review and training inspiration). The scores of leadership and self-efficacy of head nurses before and after intervention were compared. Results After 6-month intervention, head nurses' score of leadership increased from 37.26±4.41 to 40.41±4.91, and the difference was statistically significant(P〈0.01); score of self-efficacy increased from 2.45±0.47 to 2.67±0.46 with statistically significance(P〈0.05). Conclusion Role conflict adjustment can improve leadership and self-efficacy of head nurses, promote the efficient operation of nursing work and provide a reference for the standardization of head nurses training.
