基层医院聘任护士队伍不稳定原因分析与对策

摘要 目的了解聘任护士在基层医院内队伍不稳定现状的原因,切实找出解决聘任护士群体不稳定的相应对策。方法与结果采取对某市三所县市级医院370名聘任护士问卷调查的方法,从聘任护士自身能力、工作现状、工作量及班次、身份待遇、执行力、人际关系、心理特征等方面进行调查,收集和整理出聘任护士队伍不稳定的因素为个人素质与医院能力建设不匹配、工作压力大、待遇与诉求的矛盾等。结果聘用护士队伍已经成为基层医院护理队伍的主体,聘任护士队伍的不稳定已成为影响护理专业发展、护理质量、护理安全的重要因素之一,必须加以重视和及时解决。结论通过打造聘任护士队伍职业发展平台、提升其待遇水平、增强其心理健康,努力营造聘任护士队伍融入医院氛围,让聘任护士有希望、有动力、有能力成为医院能力建设的参与者和创造者,以此产生依托感和归宿感,从而稳定护理队伍,提高护理质量,更好的服务于患者。 It is our goal to understand the unstable reasons for the employed nurses who work in primary hospitals and to find so-lutions to the nurse group who is unstable. As for methods and results, the author made a questionnaire survey of 370 nurses in three hospitals for a city in nurses' work ability, work status, workload, shift, salary, executive ability, interpersonal relationship, psychological quality, etc and collected and organized the unstable factors which were mismatching between personal quality and ability of hospital construction, working pressure, the contradiction between salary and workload and so on. It is already the main body of grass-roots hospital care team to employ nurses. However, the instability of the nurse team has become one of the main factors that affect the development of nursing, quality of nursing, the safety of nursing. Therefore, we have to pay more attention to it and solve it without delay.In order to make the employed nurses to be involved in the construction of hospital in a hopeful and motivated way, it is a must to build a career development platform for the employed nurses, increase the salary, strengthen their psychological health, and try to make the nurses mix into the hospital. In this case, the nurses have the sense of belonging so that the team can be stable and the quality of nursing be improved. All in all, the patients can get the best treatment.
